For the fourth straight year, heat pumps outsold gas furnaces in the United States. In 2025, AHRI data showed 3.64 million heat pump units shipped versus 3.25 million gas warm-air furnaces — an 11% gap that would have seemed implausible a decade ago. The people installing those units need to come from somewhere.
That's the headline for heat pump installer jobs in 2026: demand is real, the growth is structural, and the technicians who have positioned themselves as heat pump specialists — particularly cold-climate and A2L-capable — are seeing it show up in their pay.
What's Driving the Volume
Three forces converged to create the current installation environment, and all three are still active.
The first is the refrigerant transition. R-410A manufacturing stopped January 1, 2025, under the EPA's AIM Act Technology Transitions Rule. R-410A's global warming potential of 2,088 — nearly three times the 700 GWP ceiling set for new residential equipment — made it non-compliant. By mid-2025, A2L refrigerants (R-454B and R-32) represented 86% of distributor sell-through. Every new residential split system and heat pump shipped today runs on one of these refrigerants. The installed base of R-410A equipment will need service for another 15+ years, but new installations are an entirely different refrigerant environment.
The second force is federal and state incentives. The Section 25C tax credit, which covered up to $2,000 of heat pump costs, expired December 31, 2025 after the One Big Beautiful Bill Act became law. But HEAR (formerly HEEHRA) rebates are still active and income-qualified households can receive up to $8,000 toward a heat pump install through participating state programs (per DOE HEAR program guidelines). As of mid-2026, four states have live programs and five more launched in 2026, though some early-launch states like California have already burned through single-family funding. The install volume that 25C incentivized happened — it ran for three years and moved a lot of equipment. Some of those systems are now in their second or third heating season and generating service revenue on top of the original install jobs.
The third force is the cold-climate performance improvement. The objection that heat pumps don't work in cold climates — genuine in 2015, when most air-source units lost meaningful capacity below 30°F — is largely settled for NEEP-qualified cold-climate units. The NEEP ccASHP specification requires a minimum COP of 1.75 at 5°F outdoor ambient and rated heating capacity at 70% or more of the 47°F rating at 5°F (per NEEP cold-climate heat pump specification). The units on the current NEEP list clear that bar. New York's Clean Heat program and Massachusetts' Mass Save rebate — which runs to $10,000–$16,000 for heat pump installations (per Mass Save 2026 program rates) — have driven adoption in markets that were historically all-gas. The installer demand in those markets is outrunning the supply of trained technicians.
What the Work Actually Pays
This requires some unpacking because "heat pump technician" as a job title covers a wide range.
BLS data puts the median HVAC wage at $59,810 per year ($28.75/hr) as of May 2024. ZipRecruiter and Indeed data for heat pump installer roles specifically shows a wide range — roughly $45,000 on the low end for entry-level install helpers to $78,000 or more for specialists with cold-climate and commissioning experience. Green energy and heat pump specialist roles with advanced credentials track in the $58,000–$78,000 band.
The premium comes from specialization, not just from doing heat pump work generically. A tech who can install a standard split-system heat pump in a climate-controlled region isn't dramatically differentiated from a general HVAC installer. The wage gap opens up when you add:
Cold-climate commissioning. Verifying proper operation at low ambient temperatures — subcooling at 5°F, defrost cycle timing, auxiliary heat staging, backup heat lockout settings — requires understanding systems that general HVAC training doesn't always cover in depth. Contractors in Massachusetts, Vermont, New York, and the Pacific Northwest are paying meaningfully more for techs who can do this work correctly.
Ductless and multi-zone VRF. Mini-split and VRF installations have expanded well beyond the commercial sector. High-end residential multi-zone VRF systems — Mitsubishi, Daikin, LG — are now common in new construction and full-home retrofit projects. The commissioning and controls work on a multi-zone VRF system is closer to commercial DDC work than residential HVAC. Techs certified by the major manufacturers for their specific products earn installer credentials that matter to both contractors and homeowners.
A2L-capable service. This is quickly becoming a baseline requirement rather than a premium, but for now, documented experience with R-454B and R-32 systems differentiates candidates. Lennox adopted R-454B across most residential lines, Goodman and Amana went with R-32, Mitsubishi and Fujitsu use R-32 across their ductless portfolio. If you've been servicing these systems since early 2025, you have experience most techs entering the market this fall don't.
The A2L Skills Gap
The refrigerant transition created a skills gap that's still working itself through the industry. R-454B cylinder prices spiked dramatically in 2025 — from roughly $345 to over $2,000 — as supply chains adjusted to new production requirements (per HVAC trade press reports, early 2025). That's stabilizing, but the handling knowledge gap is separate from the supply issue.
A2L refrigerants are classified as mildly flammable (ASHRAE A2L designation). That changes several things:
- Leak detection protocols are stricter. You're looking for ignition sources, not just refrigerant concentration.
- Recovery cylinders need to be rated for A2L use. Not all existing equipment qualifies.
- EPA 608 certification covers refrigerant handling, but manufacturers have been rolling out A2L-specific training, and some state programs now require documented A2L training for rebate-eligible installs.
- Torch work around A2L systems requires more care than it did with R-410A. The flammability threshold is low, but it's real.

Where the Jobs Are
Heat pump installer jobs are distributed across the country, but demand concentrations follow two patterns: IRA rebate activity and climate-zone heating load.
Northeast. Massachusetts, New York, Connecticut, and Vermont have the most aggressive state incentive programs and the most compressed installer markets. Mass Save's rebate program, the NYS Clean Heat program, and Connecticut's heat pump rebates have kept install volume high even as the federal 25C credit expired. Contractors here are actively hiring and in some cases offering signing bonuses for techs with documented cold-climate heat pump experience.
Pacific Northwest. Oregon and Washington have strong state-level electrification programs and mild enough winters that heat pumps are genuinely the efficient choice. The market here runs more balanced year-round than the Northeast, which has a sharper seasonal curve.
Southeast and Mid-Atlantic. High cooling loads make heat pumps the natural choice for new residential HVAC — they're efficient cooling systems that also provide adequate heating in moderate climates. The Southeast market has been growing in heat pump installs for longer than the Northeast and has more established installer pipelines, but demand is still strong.
Colorado and the Mountain West. Moderate altitude, relatively mild winters in lower elevations, and active state rebate programs have created a growing heat pump market. Denver-area contractors have been among the more aggressive hirers in the residential heat pump segment.

Certifications That Move the Needle
For heat pump installer roles specifically, the credentials that employers are asking for right now:
EPA 608 Universal. Non-negotiable. You cannot legally handle refrigerants on a heat pump without it, and A2L systems don't change this requirement — they add to it.
NATE Heat Pump Service or Installation specialty. NATE certification validates skills in a way that EPA 608 doesn't. The heat pump specialty exam covers refrigerant circuit diagnosis, defrost operation, auxiliary heat control, and cold-weather performance — the exact skills that differentiate a heat pump specialist from a generalist.
Manufacturer training credentials. Mitsubishi Diamond, Daikin Comfort Pro, LG Gold Plus — these manufacturer programs carry real weight in markets where those brands have strong presence. They also often come with access to technical support lines and lead referrals that matter to smaller contractors.
HVAC Excellence or NATE cold-climate heat pump endorsements. NEEP's cold-climate designation requires documentation of training specific to low-ambient performance. As state programs increasingly require NEEP-listed installer credentials, having documentation of ccASHP-specific training is moving from optional to required in some Northeast markets.
The Honest Picture on Pay Trajectory
Heat pump installer compensation hasn't fully caught up to the demand signal yet. The category average from salary aggregators tracks slightly below the general HVAC median, partly because the category lumps experienced specialists with entry-level install helpers. The real comparison is between a mid-career general HVAC tech and a mid-career heat pump specialist with cold-climate and VRF credentials — and in that comparison, the specialist typically earns more.
The wage premium is building. As more homeowners request heat pump specifically and more state programs require certified installers, the credentialed specialist tier is pulling away from the generalist tier on compensation.
The growth trajectory is documented. BLS projects 8% employment growth for HVAC from 2024 to 2034 — faster than the all-occupations average. The heat pump segment of that growth is disproportionately large, driven by electrification mandates, equipment efficiency standards, and continued state incentive programs that are locked in through at least 2027 in most active states.
Getting certified and experienced now, while the A2L knowledge gap is still real and the cold-climate installer supply is still tight, is the straightforward move. Three years from now, A2L handling will be standard knowledge for anyone entering the industry. The techs who built that experience in 2025 and 2026 will have a credential that's table stakes by 2029 — but documented in-field experience before everyone had it is worth something.
